摘 要:目的分析大型公立医院不同类别保洁员工作特点与工作心理状态,为保洁工作和人员管理提供参考。方法对样本医院保洁员进行问卷调查获得工作心理数据,访谈关键知情人获得保洁工作内容和工作特点、不同类别保洁员工作心理特点的解释。结果保洁工作分为5大区域,属地化与非属地化管理2大类;平均年龄均较高,男性较多;工作嵌入情况整体尚可(>3分),手术室与非医疗区域组工作嵌入水平相比较低,外环境组工作嵌入水平最高;病房、外环境组对收入、岗位、医院、公司的满意度均较高,门急诊组对收入的满意度一般,手术室与非医疗区域对收入不满意;近期离职打算水平均较低。结论保洁工作在属地化管理、场地类别上有不同工作特点和工作心理,可以作为保洁人力资源管理的参考依据。Objective To analyze the work characteristics and work psychology of different cleaners in large public hospitals,and to provide references for formulating management systems of cleaning work and cleaners.Methods A questionnaire survey was conducted to obtain work psychological data,and explanation of work con⁃tent and characteristics,and work psychological characteristics were obtained from key informants.Results Clean⁃ing work was divided into 5 major areas,including localized and non-localized management.The average age was higher,and there were more males.The overall job embedding level was acceptable(3+score),the work embedded⁃ness level of surgery and non-medical group was lower,and that of external environment group was the highest.The ward and external environment group were highly satisfied with their income,positions,hospital and companies.In⁃come satisfaction of outpatient&emergency groups was acceptable,and the surgery and non-medical groups were not satisfied with the income;level of intention to leave was low.Conclusion There exists differentiated work char⁃acteristics,work psychology both in localized management and work-site categories,which could be used as a refer⁃ence for human resource management.
