摘 要:为探讨中小学教师职业成长机会与工作惬意感的关系,重点考察工作重塑在其中所起的作用,随机抽取皖北地区536名中小学教师进行问卷调查。结果发现:农村学校教师在职业成长机会、工作重塑、工作惬意感上的得分显著高于城市学校教师,小学教师在该3个变量上的得分亦显著高于中学教师;职业成长机会、工作惬意感与工作重塑两两之间均存在显著正向关系,且职业成长机会、工作重塑之增加结构性工作资源、增加社会性工作资源、增加挑战性工作要求对中小学教师工作惬意感均有显著的正向预测作用;工作重塑在职业成长机会与工作惬意感之间起显著的部分中介作用。In order to explore the relationship between opportunities for career development and flow at work of primary and secondary school teachers,and to focus on the role of job crafting,536 primary and secondary school teachers in northern Anhui were investigated randomly by the questionnaire.The results showed that:Rural school teachers'scores on opportunities for career development,job crafting and flow at work were significantly higher than those of urban school teachers,primary school teachers'scores on these three variables were also significantly higher than those of middle school teachers;There was a significant positive correlation between the opportunities for career development,flow at work and job crafting of primary and secondary school teachers,and opportunities for career development,increasing structural job resources,increasing social job resources and increasing challenging job demands had a significant positive predictive effect on flow at work;Job crafting played a significant part of mediating role between opportunities for career development and flow at work.
