摘 要:目的营造医院青年人才适宜的成长环境,激发出青年人才的“红利”,是医院高质量发展的重要战略。方法对我院中层及以上干部和中级及以上的专业技术人员进行问卷调查,汇总分析医院人才建设总体情况。对45岁以下博士和副高级人员及以上专业技术人员中有科研项目人员进行问卷调查,对无科研项目人员进行抽样访谈,汇总分析医院青年人才成长环境评价和需求。结果问卷调研显示我院人才队伍建设需要优化人才培养环境,多样化培养途径,制订有效地激励政策、人才测评体系和管理制度。医院中级和副高级职称的青年博士需要医院提供科研帮助,改善学术环境、研究条件和经济收入。结论优化公立医院青年人才成长环境,需要从政策制度、激励机制、硬件环境、学术团队、事业前景和学习深造六个方面进行。Objective To create a suitable growth environment for young talents in hospitals and stimulate the"potential"of young talents are important strategies for high-quality hospital development.Methods The questionnaire surveys on cadres and professional and technical personnel at middle level and above were conducted to summarize and analyze the overall situation of talent construction in our hospital.The questionnaire surveys on doctors and deputy senior personnel and proffessional technicious with scientific research projects under the age of 45.The sample interview was conducted for the personnel without scientific research projects.The evaluation of the growth environment and needs of young talents in the hospital were summarized and analyzed.Results The questionnaire research showed that our hospital should optimize talent cultivation environment and diversify the cultivation methods for the construction of talent team.Our hospital also should develop effective incentive policies,talent assessment systems and management systems.Young doctors with middle-level and deputy senior titles needed scientific research assistance from the hospital to improve the academic environment,research conditions and financial income.Conclusion It is necessary to optimize the growth environment of young talents in public hospitals from such six aspects as policy system,incentive mechanism,hardware environment,academic team,career prospect and further education.
