摘 要:目的探讨磁性护理理念在单位转型中降低护士离职意愿的研究。方法借鉴磁性护理理念强化护理团队的管理模式,通过打造特色主题院区,健全各类规章制度,不断优化保障流程和疗养环境,完善护士培训等方式,提高护理人员综合素质与多样化的才能。结果2019年6月至2020年5月护士离职意愿总均分及各维度均分都高于2020年6月至2021年5月,差异有统计学意义(P<0.05)。综合分析2019年6月至2020年5月及2020年6月至2021年5月磁性护理管理后护士离职意愿,总均分为(2.20±0.94)分,三个维度得分比较,从高到低分别为“有辞去目前工作的可能性”(2.46±0.88)分、“有寻找其他工作的动机”(2.12±0.99)分、“有获得外部工作的可能性”(2.02±0.97)分。结论磁性护理在某康复疗养中心转型发展中通过明确任务标准要求、搭建职业发展平台、融入人文关怀,不断提高疗养护理质量、调动护士工作的积极性,从而降低护士离职意愿。Objective To explore the effect of magnetic nursing concept on reducing nurses'turnover intention in unit transformation.Methods By drawing lessons from the concept of magnetic nursing to strengthen the management mode of nursing team,we could improve the comprehensive quality and diversified talents of nursing staff by creating characteristic theme hospital area,perfecting various rules and regulations,constantly optimizing the guarantee process and convalescence environment,and improving nurse training.Results From June 2019 to may 2020,the total average score and average scores of all dimensions of nurses'turnover intention were higher than those from June 2020 to may 2021,and the difference was statistically significant(P<0.05).Based on comprehensive analysis of nurses'resignation intention after magnetic nursing management from June 2019 to may 2020 and from June 2020 to may 2021,the total average score was(2.20±0.94).The scores of the three dimensions were"possibility of resigning from the current job"(2.46±0.88),"motivation to find other jobs"(2.12±0.99)and"possibility of obtaining external jobs"(2.02±0.97)points.Conclusion Magnetic nursing in the transformation and development of a rehabilitation center,through clarifying task standard requirements,building a career development platform,and integrating into the humanistic care,constantly improves the quality of convalescent nursing and mobilizes the enthusiasm of nurses,so as to reduce the turnover intention of nurses.
