差序氛围对建筑工人安全行为的影响

摘　　要：我国社会各类组织中普遍存在差序氛围,组织内部差序氛围带来的资源配置不对等性对员工的心理状态和行为表现产生影响,在建筑工程领域也不例外。本文根植于中国典型情境特征,针对我国建筑工程特殊环境,研究差序氛围对建筑工人安全行为的影响机理。通过文献研究、访谈调研及问卷调查收集数据,构建以心理资本为中介变量的差序氛围各维度对安全行为影响的跨层次理论模型,以279名建筑工人为研究样本,运用SPSS 26.0和Mplus 7.4检验理论模型和相应的研究假设。研究结果表明:差序氛围及其各维度对工人安全行为均具有显著负向影响,相互依附对安全行为的影响强度最高;差序氛围及其各维度对工人心理资本具有显著负向影响,相互依附对心理资本的影响强度最高;心理资本在差序氛围与安全行为关系中起着显著中介作用。The difference order atmosphere permeates various organizations in our society.The incommensurate allocation of resources caused by the different order atmosphere within the organization has an impact on the psychological state and behavior of employees,which is no exception in the realm of civil engineering.In the context typical of Chinese characteristics,this paper studies the influence mechanism of difference order atmosphere on the safety behavior of construction workers in the special environment of construction projects in China.Data are collected through literature research,interviews and questionnaire surveys,and with psychological capital as the mediate variable,a cross-level theoretical model studying the impact of various dimensions of differential climate on safety behavior is built,which takes 279 construction workers as the research sample,uses SPSS 26.0 and Mplus 7.4 as the theoretical testing model and adopts corresponding research hypotheses.The findings show that the difference order atmosphere and its various dimensions have a significant negative impact on worker safety behavior,interdependence has the highest impact on safety behavior;The difference order atmosphere and its various dimensions have a significant negative impact on workers’psychological capital,interdependence has the highest impact on psychological capital;Psychological capital plays a significant mediating role in the relationship between difference order atmosphere and safe behavior.
