摘 要:近年来对安全绩效的探索由企业生产环境转向员工内部心理,其中工作压力对安全绩效的影响备受关注,但关于其内在机制的实证研究非常少,为此引入自我损耗和道德推脱为中介变量、自我监控人格为调节变量探索工作压力对员工安全绩效的影响机制。以制造企业从事一线生产管理工作的522名员工作为研究对象,运用SEM方法实证检验了工作压力对员工安全绩效的影响机制及边界条件。结果表明:挑战型工作压力和阻碍型工作压力均对员工安全绩效具有显著的负向影响;自我损耗、道德推脱均在工作压力与员工安全绩效之间起着部分中介的作用;自我损耗效应和道德推脱效应均受到自我监控人格的负向调节作用。企业管理者应该尽可能给员工提供安全管理工作所需的精神和物质层面的资源支持,从而降低自我损耗和道德推脱效应。This paper has introduced the ego depletion and moral disengagement as the mediating variables,the self-monitoring setting and the controlling personality as moderate variables to explore the mechanism and boundary conditions of the negative effects of the work load and pressure on the workers’ self-control safety performance.To achieve the purpose,we have investigated the front-line employees of 72 manufacturing enterprises,and,then,collected the data sampling records on their working stress scale,the ego-depletion scale,the moral disengagement scale,the safety performance scale and that of the self-monitoring personality.When we have rejected the questionnaires with more missing values and extreme answers,we have finally gained 522 valid questionnaires in all.And,then,based on the homologous bias analysis,the reliability analysis and validity analysis,we have managed to verify the 7 research hypotheses via the structural equation model.The results of the empirical analysis show that:the challenging and obstructive working pressure tend to produce indeed a significant negative impact on the employees’ safety performance.On the other hand,the ego depletion and moral disengagement also produce a partial mediating role between the job stress and their safety performance,particularly speaking,the ego depletion effect and the moral disengagement effect can be said to bring them negative hurt to their self-monitoring personality.And,what is more,through the above research,2 motivated paths of “the work stress→the ego depletion→the safety performance” and “the work stress→the moral disengagement→the safety performance” have also brought them depletion mode.Therefore,the author of this paper strongly believes that,while giving and ensuring the safety and efficiency of the production process,the managers of the manufacturing enterprises have to make efforts to reduce the workload of the employees appropriately,and strengthen the training of their professional ethics,so as to provide them with spiritua
