摘 要:探讨大型建设工程项目团队内部个人知识学习策略对学习效果的影响,为团队内部学习机制设计和知识管理提供理论支撑及有效指导。基于复杂自适应系统的刺激-反应理论,从大型建设工程项目团队内部个人学习视角,把团队成员个人学习过程内嵌于工程项目团队任务的背景下,构建大型建设工程项目团队内部知识学习多主体仿真模型。通过仿真实验分析发现动态条件下,团队任务绩效、团队知识水平与团队各层级成员的个人学习策略相关,得到大型建设工程项目团队各层级成员个人学习的最优策略,使各层级成员之间形成良性互动,提高团队学习效率。研究结果表明:团队高层成员初期应减少与团队建设任务相关的内部学习,以营造团队宽容的学习氛围为主,随着项目建设任务逐渐完成,高层成员应及时采取均衡学习策略提高自身知识水平,同时示范带动其他成员学习,促进知识在团队内的留存和传播;中层成员应较积极地向高层成员学习并在团队内分享知识;基层成员应从便捷、高效的角度出发,较积极地向其他经验丰富、知识范围广的基层成员和中层成员学习。In order to provide theoretical support and effect guidance for designing the internal learning mechanism and knowledge management of mega construction engineering project team,the impact of personal knowledge learning strategies on learning effects in mega construction engineering project team was studied.Based on the stimulus-response theory of complex adaptive systems,a multi-agent simulation model of knowledge learning within mega construction engineering project team was constructed from the perspective of personal learning,in which the personal learning process of team members was embedded in the background of project team tasks.The results of simulation experiments show that in dynamic conditions,team task performance and team knowledge level are related to personal learning strategies of team members at all levels.The optimal strategies of personal learning of team members at all levels are obtained,so as to form good interaction between team members and improve team learning efficiency.The study shows that team members at senior level should inactively learn and create a tolerant atmosphere for team learning at early stage of team,and evenly learn to improve their knowledge level and promote the retention and dissemination of knowledge with project construction tasks completed.Team members at medium level should actively learn from members at senior level and share knowledge.Team members at primary level should actively learn from members at primary and medium level,who are experienced and knowledgeable.
