摘　　要：目的:基于资源—获取—发展模型和角色积累理论探讨员工家庭角色认同与其工作投入的关系。方法:采用家庭角色认同量表、工作投入量表、家庭—工作增益量表和积极情感特质量表对637名员工进行调查。结果:(1)家庭角色认同对工作投入具有显著正向预测作用。(2)家庭—工作增益在家庭角色认同与工作投入之间起中介作用。(3)积极情感特质调节家庭—工作增益与工作投入的关系,也调节家庭角色认同通过家庭—工作增益影响工作投入的间接效应。结论:家庭角色认同通过家庭—工作增益影响员工工作投入,积极情感特质调节了这一中介过程,对于积极情感特质高的员工,家庭—工作增益对工作投入的影响更强。Objective:Based on resource-gain-development perspective and role accumulation theory,this paper discussed the influence of family role identification on work engagement.Methods:A total of 637 employees were investigated using the family role identity questionnaire,work engagement questionnaire,family-work enrichment questionnaire and positive affective traits questionnaire.Results:(1)Family role identification significantly positively predicted work engagement.(2)Family-work enrichment played a mediating role in the influence of family role identification on work engagement.(3)Positive affective traits moderated the relationship between family-work enrichment and work engagement,and also moderated the indirect effect of family role identification on work engagement through family-work enrichment.Conclusion:Family role identification affects work engagement through work-family enrichment,and positive affective traits mediate the mediating process.For employees with high positive affective traits,work-family enrichment has a stronger effect on work engagement.
