摘  要:组织活力需要适度冲突,但经常性冲突会影响组织和谐的氛围。组织长期和谐的本质是掩盖问题和产生惰性的表面和谐,理应摒弃。如何在冲突中营造和谐氛围、激发组织活力是国内外学者共同关心的话题。本文以京津冀和珠三角地区企业为样本,从建设性冲突视角探究了组织内部建设性冲突、和谐文化对企业活力激发的影响。研究发现,和谐不是刻意维护的结果,而是组织在冲突中不断平衡的一种秩序安排,以和谐为目标难以获得真正的和谐;有效的机制设计有利于激发组织活力;区域文化对冲突的差异化解读导致和谐文化的作用机制存在异质性。Organizational vitality requires moderate conflict,but frequent conflicts can affect the atmosphere of organizational harmony.The essence of long-term harmony in an organization is to cover up problems and produce inert superficial harmony,which should be discarded.How to create a harmonious atmosphere and stimulate organizational vitality in conflicts is a topic of common concern for scholars at home and abroad.Taking Beijing-Tianjin-Hebei and Pearl River Delta regions as samples,this paper explores the impact of constructive conflict and harmonious culture within the organization on the stimulation of enterprise vitality from the perspective of constructive conflict.The study found that,harmony is not the result of deliberate maintenance,but an orderly arrangement that organizations constantly balance in conflicts,and it is difficult to achieve true harmony with harmony as the goal.Effective mechanism design is conducive to stimulating organizational vitality.Regional culture Different interpretations of conflict lead to heterogeneity in the mechanism of harmonious culture.
