摘　　要：教师担负着教书育人的重要使命,但当教师个人的工作和家庭产生冲突时,会降低其从事组织公民行为的程度,从而产生“心有余而力不足”的现象。通过问卷调查与实证检验,验证了通过个体内部(心理资本)、外部资源(组织支持感)的支持和补充,可以削弱工作家庭冲突对教师组织公民行为的消极影响。据此,文章提出了从教师个体、社会及学校组织等三个层面采取措施,提升教师组织公民行为效能,并做好工作生活和家庭生活之间的平衡。Teachers shoulder the important mission of teaching and educating people,but when conflicts arise between their work and family life,the slide appears in their commitment to the behavior of organizing citizens,which results in the phenomenon so called“the heart is willing but the strength is insufficient”.Through questionnaires and empirical tests,it is confirmed that the internal power of individuals(the psychological capital)and the external resources(the sense of organizational support)can support and supplement the teachers’behavior,thus to weaken the negative impact of work-family conflict on teachers’organization of citizens.Accordingly,measures should be taken from the three levels of teachers,society and schools to improve the effectiveness of the behavior of teachers’organization of?citizens,and to balance the work?and family life.
