摘  要:我国高校教师绩效管理制度的实施提升了大学效能,但也从客观上带来了诸多伦理风险。这些伦理风险主要有三类:基于个体的自我伦理风险、组织内部的群体伦理风险和面向公众的社会伦理风险,它们分别涉及教师与自我、教师与同侪及学生、教师与社会之间的利益关系。高校教师绩效管理伦理风险的存在具有复杂的系统性诱因,主要包括:高校教师工作绩效评价本身的复杂性、绩效管理部分流程的虚化缺失、零和博弈下的教师机会主义和高校行政学术权力失衡且边界模糊等。遵循学术评价规律以开展教师工作绩效的实质性评估、健全绩效管理流程以实现良性的绩效管理循环、培育健康的绩效文化以引导教师专业自觉、外部制度供给规制权力以明确行政学术边界,是规避当前我国高校教师绩效管理制度运行伦理风险的有效路径。The implementation of performance management system of university teachers in China has improved the university efficiency,but it has also objectively brought about various ethical risks.These ethical risks mainly fall into three categories:individual-based self-ethical risk,group ethical risk within the organization and public-oriented social ethical risk.They involve the interest relations between teachers and themselves,among teachers,peers and students,between teachers and society respectively.The existence of ethical risks of university teachers’performance management has complex systematic incentives,mainly including the complexity of university teachers’work performance evaluation itself,the missing of some steps in the procedure of performance management,teacher opportunism under zero-sum game,the imbalance between and fuzzy boundary of university administrative and academic power,etc.Following are the effective approaches to avoid the ethical risks in the implementation of the current university teachers’performance system in China:follow the rules of academic evaluation to carry out the substantive evaluation of teachers’work performance;improve the performance management procedure to achieve a virtuous cycle of performance;cultivate a healthy performance culture to guide teachers’professional consciousness;and provide regulatory power by the external system to define the administrative and academic boundary.
