摘  要:大学外部变动不居的环境以及大学所承载的日益多元的功能和期盼,对大学治理体系和治理能力提出了更高的要求,而大学管理人员专业化发展则是推进大学治理体系和治理能力现代化的重要支撑。经济学和社会学领域含义的专业化,有利于更好理解大学管理人员专业化发展的内在机理。目前大学管理人员专业化发展并没有实现经由大学管理岗位的专业化到大学管理人员专业化水平提升的目标,主要在于促进大学管理人员专业化发展的激励约束机制还不健全,尤其是大学管理人员的晋升机制所产生的激励不平衡、不充分、不相容。与此同时,不分层级地在大学管理人员中安排交流任职,在某种程度上会影响大学管理人员对专业化发展的稳定预期。为了促进我国大学管理人员的专业化发展,需要从提高职业尊严、优化考核评价体系、拓展晋升空间、支持培训与进修等方面进行探索。The continuous change of universities’external environment,the increasingly diversity functions and expectation it bearings,lead universities to a higher request on the governance system and governance capability.The professional development of university administrative staff is a significant support to propel the modernization of the university's governance system and governance capability.The meaning of specialization in economics and sociology is conducive to a better understanding of the internal mechanism of the professional development of university administrative staff.At present,the goal of upgrading the professional level of university administrative staff has not been achieved for the professional development of university administrative staff through the specialization of university management posts.The main reason is that the incentive and restraint mechanism to promote the professional development of university administrative staff is not perfect,especially the imbalanced,insufficient and incompatible incentive caused by the promotion mechanism of administrative staff.At the same time,nondifferential arrangements of the exchange in a new spot among university administrative staff,to some extent,will affect their stable expectation of professional development.This paper puts forward the pathways to promote the professional development of university administrative staff from the perspective of improving the occupational dignity,optimizing the evaluation system,expanding the promotion space and supporting the training and education of university administrative staff.
