摘 要:目的 了解解放军总医院护理人员工作能力现状及影响因素,分析其应激反应、休闲满意度与工作能力的路径关系。方法 2021年3月通过问卷星系统选取解放军总医院及下属医学中心护理人员209名作为调查对象。采取线上调查,并对数据进行分析。结果 解放军总医院护理人员工作能力得分为(40.71±6.54)分。年龄≥30岁、硕士及以上文化程度、高级职称、职业期望较高、职业规划清晰、自评睡眠较好、自评情绪较好、参加体育锻炼护理人员工作能力得分分别为(43.76±5.72)、(44.66±7.22)、(45.35±6.70)、(43.53±5.57)、(43.53±5.57)、(42.78±5.13)、(43.42±5.96)和(43.42±5.83)分。不同年龄、文化程度、职称、职业期望、职业规划、自评睡眠质量、自评情绪及参加体育锻炼频率的护理人员工作能力比较,差异均有统计学意义(均P<0.05)。工作能力与情绪反应、躯体反应、行为反应均呈负相关(r=-0.525、-0.349、-0.554,均P<0.01),与休闲满意度呈正相关(r=0.526,P<0.01)。休闲满意度在情绪反应、躯体反应与工作能力间具有部分中介作用,占总效应的24.73%、22.55%。休闲满意度在行为反应与工作能力间具有完全中介作用。结论 解放军总医院护理人员工作能力与应激反应、休闲满意度关系密切,休闲满意度在应激反应与工作能力间具有中介作用。护理管理者应降低护理人员应激反应,提高休闲满意度,将有助于提高其工作能力。Objective To explore the status of working ability in PLA General Hospital nurses and its influencing factors,analyze the path relationship between stress response,leisure satisfaction and work ability. Methods Totally 209 nurses of PLA General Hospital and affiliated medical center were selected as the research object through the questionnaire star system in March 2021,they were investigated online,and the data were analyzed. Results The working ability score of nurses in PLA General Hospital was(40.71±6.54)points. The scores of working ability of nurses aged ≥30 years old,with master degree or above,senior professional title,high career expectations,clear career planning,better self-reported sleep,better self-reported mood and physical exercise were(43.76±5.72),(44.66±7.22),(45.35±6.70),(43.53±5.57),(43.53±5.57),(42.78±5.13),(43.42±5.96) and(43.42±5.83)points,respectively. There were statistically significant differences in scores of working ability among nurses with different age,education level,professional title,career expectation,career planning,self-rated sleep quality,self-rated mood and frequency of physical exercise(all P<0.05). The working ability was significantly negatively correlated with emotional reaction,physical reaction and behavioral response(r=-0.525,-0.349,-0.554,all P<0.01),and significantly positively correlated with leisure satisfaction(r=0.526,P<0.01). The leisure satisfaction had a partial mediating effect between emotional reactions,physical reaction and working ability,accounting for 24.73% and 22.55% of the total effect. The leisure satisfaction played a complete intermediary role between behavioral response and working ability. Conclusions The working ability of PLA General Hospital nurses is closely related to stress reaction and leisure satisfaction,and the leisure satisfaction plays an intermediary role between stress response and working ability.
