摘 要:目的探讨基于综合激励模型的护理人员留职对策构建及实施效果。方法选取2018年1月至2020年1月滕州市中医医院符合标准的护士为198名为研究对象,采用随机档案抽签法将其分为研究组和参照组各99名。参照组给予常规留职对策,研究组在常规对策基础上实施综合激励模型留职对策干预。比较两组护士的留职意愿、职业倦怠情况及对工作的满意度情况。结果实施综合激励模型留职对策干预后,研究组护士的离职意愿评分显著高于参照组;研究组护士对环境与工作的满意度均显著高于参照组;研究组护士职业倦怠评分显著高于参照组,差异均有统计学意义(均P<0.05)。结论综合激励模型应用于护士留职对策中,可显著改善患者的离职意愿情况,减缓护士的职业怠倦现象,提升护士对工作的满意度情况。Objective To explore the construction and implementation effect of nursing staff retention countermeasures based on comprehensive incentive model.Methods A total of 198 qualified nurses in Tengzhou Hospital of Traditional Chinese Medicine from January 2018 to January 2020 were selected as the research subjects.They were divided into study group and reference group by random file lottery,with 99 nurses in each group.Reference group gave routine retention countermeasures,while the study group implemented comprehensive incentive model retention countermeasures intervention based on routine strategies.The two groups of nurses were compared in terms of retention intention,job burnout and job satisfaction.Results After implementing the comprehensive incentive model retention strategy intervention,the score of turnover intention of nurses in the study group was significantly higher than that in the reference group.The nurses'satisfaction with environment and work in the study group was significantly higher than that in the reference group.The burnout score of nurses in the study group was significantly higher than that in the reference group.And the differences were statistically significant(P<0.05).Conclusions The application of comprehensive incentive model to nurse retention countermeasures can significantly improve the turnover intention of patients,slow down the occupational fatigue of nurses,and improve the satisfaction of nurses to work.
