摘  要:目的 通过对新疆地区儿科护理人员工作满意度现状进行调查,分析影响因素,为提升儿科护理人员工作满意度提供管理决策依据。方法 2019年1月—2020年1月期间,以新疆维吾尔自治区262所医疗卫生机构的2 796名儿科护理人员为调查对象,使用明尼苏达短式量表自制调查表,借助“问卷星”展开在线调查。以李克特(Likert)5级正向评分对满意度进行评价,采用多因素Logistic回归分析儿科护理人员工作满意度的影响因素。结果 儿科护理人员满意度评分为(2.58±0.35)分。自我价值(2.77±0.19)分、工作压力(2.23±0.83)分、激励措施(2.52±0.76)分、工作环境(3.32±0.57)分。上下级关系位于第1顺位,心理契约位于第15顺位。年龄(OR=0.982,P=0.029)、病房类别(OR=1.331,P=0.041)、人均分管床位数(OR=1.165,P<0.001)、月薪(OR=1.418,P=0.046)、专业技术等级(OR=0.827,P=0.042)、月均夜班数量(OR=1.121,P=0.017)、遭受工作场所暴力(OR=3.213,P=0.016)、专科工作年限(OR=1.302,P=0.036)是儿科护理人员工作满意度的影响因素。结论 新疆儿科护理人员工作满意度处于中等偏低水平,与新疆的地域文化特点有一定关系。需要通过优化教育资源调整人员结构、提高工作场所暴力处置能力、在兼顾公平的前提下重塑管理理念,以提升满意度。Objective To investigate the status quo of job satisfaction of pediatric nursing staff in Xinjiang and ana-lyze the influencing factors, so as to provide management decision support for improving the job satisfaction of pedia-tric nursing staff.Methods 2 796 pediatric nurses from 262 medical and health institutions in Xinjiang from January 2019 to January 2020 were investigated.The questionnaire was self-made with the help of the "questionnaire star".The satisfaction level was evaluated by Likert scale 5 positive score, and the related variables were analyzed by univariate analysis and logistic regression analysis.Results The satisfaction score of pediatric nurses was(2.58 ± 0.35).Self-worth was(2.77 ± 0.19),working pressure(2.23 ± 0.83),incentive measures(2.52 ± 0.76) and working environment(3.32 ± 0.57).The superior subordinate relationship is in the first order, and the psychological contract was in the 15 th order.Age(OR=0.982,P=0.029),ward type(OR=1.331,P=0.041),number of beds per capita(OR=1.165,P<0.001),monthly salary(OR=1.418,P=0.046),professional and technical level(OR=0.827,P=0.042),average number of night shifts per month(OR=1.121,P=0.017),suffering from workplace violence(OR=3.213,P=0.016)and years of specialized work(OR=1.302,P=0.036)were the influencing factors of pediatric nurses’ job satisfaction.Conclusion The satisfaction of pediatric nursing staff in Xinjiang is at a medium-low level, which is related to the regional and cultural characteristics of Xinjiang.We need to optimize the educational resources, adjust the personnel structure, improve the ability to deal with workplace violence, and reshape the mana-gement concept on the premise of fairness to improve the satisfaction.
