摘 要:目的探讨托管背景下医务人员归属感、心理资本、工作投入之间的关系。方法采用留置问卷法对托管后医务人员进行调查,收回有效问卷266份,有效回收率81.60%。采用阶层回归分析检验变量之间的关系。结果托管后医务人员归属感(3.753±0.989)分,心理资本(4.010±0.784)分,工作投入(3.956±0.771)分,医务人员归属感对工作投入的正向影响显著(β=0.745,P<0.01),心理资本在归属感和工作投入之间起部分中介作用。结论派驻专家应重视医务人员心理波动,合理选择文化融化方式,建立对托管后医院的归属感并避免心理资本降低,激发医务人员工作积极性。Objective:To explore the relationship among the sense of belonging,psychological capital and job involvement of medical staff under the background of trusteeship.Method:266 valid questionnaires were collected with effective recovery rate of 81.60%.And the hierarchical regression analysis was used to test the relationship between the variables.Result:With the sense of belonging of medical staff after trusteeship(3.753±0.989)scores,psychological capital(4.010±0.784)scores,work involvement(3.956±0.771)scores,it is obvious that the positive effect of the sense of belonging of medical staff on work involvement was significant(β=0.745,P<0.01).Psychological capital plays a partial mediating role between sense of belonging and job engagement.Conclusion:So the dispatched experts should pay attention to the psychological fluctuation of medical staff,reasonably choose the way of cultural melting,establish the sense of belonging to the hospital after trusteeship,avoid the decrease of psychological capital,and stimulate the work enthusiasm of medical staff.
