摘  要:目的:评价医护人员职业倦怠心理干预效果,分析影响干预效果的相关因素。方法:2021年9月至10月,采用普查方式纳入经职业倦怠量表(MBI-GS量表)判定为职业倦怠的515名医护人员进行心理干预。对比干预前后职业倦怠各维度评分并计算干预有效率,评价干预效果。多因素Logistic回归筛选影响心理干预效果的相关因素。结果:经心理干预后,267例不再处于职业倦怠状态,干预有效率为51.84%。医护之间干预有效率的差异具有统计学意义。多因素回归结果表明,人员分类(OR=1.23,95%CI 1.02~0.49)以及对薪酬体系的满意度(OR=0.15,95%CI 0.08~0.31)是医护人员职业倦怠心理干预效果的主要影响因素。结论:医护之间干预效果的差异提示,职业倦怠心理干预需要根据医护之间不同的工作特点改进内容与方案。建议在完善心理干预措施的同时改进薪酬激励机制,提高医护人员劳动价值的认同感,巩固干预效果。Objective:To assess the effect and analyze the correlated factors of psychological intervention for job burnout of medical staff.Methods:General investigation was conducted from September to October in 2021.Medical staff who evaluated positive of job burnout though MBI-GS scale were recruited for participating in the psychological intervention.Scores of job burnout before and after psychological intervention were compared for calculating the effective rate in order to evaluate the effect of psychological intervention.Multiple Logistic regression was used for determining associated factors of the effect of psychological intervention for job burnout of medical staff.Results:The effective rate of intervention was 51.84%.There were 267 respondents identified as negative of job burnout through the psychological intervention.The effective rate of psychological intervention between doctors and nurses was significantly different.Multivariate Logistic regression analyses showed that personnel category(OR=1.23,95%CI 1.02-0.49)and satisfaction of salary system(OR=0.15,95%CI 0.08-0.31)were significantly associated with the effect of psychological intervention for job burnout of our respondents.Conclusion:The different of the effect of psychological intervention between doctors and nurses suggests that the psychological intervention of job burnout needs to improve according to the different characteristics of work between doctors and nurses.It is recommended to reform the salary system and enhance the recognition of labor value in order to consolidate the effect of psychological intervention.
