摘　　要：志愿服务的长期高效发展需要志愿者具有较强的参与自主性和积极性。本文聚焦于社区志愿者内生性参与动力机制及四维影响因素,结合自组织过程理论,对社区志愿者团队发展过程各个阶段的内生性参与动力进行系统评估。通过构建专业社会工作介入社区内生性志愿者团队培育的理论分析框架,总结社区内生性志愿者团队的阶段性发展路径及培育策略,并以此指导N市Q社区平安志愿者团队培育的实践活动。积极发挥社区志愿者的内生性参与动力,需要持续、系统、全面地激发与挖掘,这对建设和发展更具影响力的社区志愿服务组织具有不可替代的作用。The long-term and efficient development of volunteer service requires volunteers to have strong participation autonomy and enthusiasm. This paper focuses on analyzing the driving mechanism and summarizes the four-dimensional influencing factors of the development of the endogenous participation motivation of community volunteers. Then, based on the self-organization process theory, the endogenous participation motivation in each stage of the community volunteer team development process is systematically evaluated.The theoretical analysis framework of professional social work involvement in the cultivation of endogenous community volunteer teams is constructed. This paper summarizes this kind of volunteer team’s phased development path and cultivation strategy to guide the safety volunteer team training practice of Q community in N city. The research shows that giving full play to the endogenous participation motivation of community volunteers is irreplaceable in the construction and development of more influential community volunteer service organizations.
