高级社会工作师的能力素质研究——基于冰山模型理论的分析

摘　　要：作为目前我国社会工作领域的高级人才,高级社会工作师在引领社会工作高质量发展方面已经并继续发挥重要的作用。文章基于能力素质“冰山模型”理论,分析了高级社会工作师的显性能力素质,包括社会工作专业知识、直接服务能力、督导能力、服务管理能力和研究能力;隐性能力素质,包括社会角色的认同与专业坚守、价值观的契合与自我认知、学习力特质和反思力驱动。这有助于明确高级社会工作师能力素质的培养评价重点和使用激励方向。Senior social workers are currently senior talents in the field of social work, who have played an important role in leading the high-quality development of social work. Based on Mc Clelland’s “iceberg model” of competence, this study analyzed the explicit competence qualities of senior social workers, including professional knowledge of social work, direct service ability, supervision ability, service management ability and research ability. The recessive competence includes the identification of social role and professional adherence, the conformity of values and self-cognition, the characteristics of learning ability and the driving force of reflection. It is helpful to clarify the emphasis of training and evaluation of the ability and quality of senior social workers and the direction of using incentives.
