摘 要:目的探求地方医养结合养老机构养老护理员职业能力需求,为老年护理人才培养提供依据。方法随机整群抽取163名地方医养结合养老机构养老护理人员,采用项目组设计的12项职业能力需求问卷对其进行调查。结果12项职业能力需求在工作年限、文化程度、护理员证分组中有显著差异(P<0.05),在性别和年龄分组中无显著差异(P>0.05)。专科护理能力中,工作年限10年以上护理人员的能力需求(均值4.400)大于工作1~2年能力需求(均值3.800),认知障碍照护能力、安全防护能力和职业道德规范需求均值随工作年限的延长基本呈增加趋势。本科和小学文化程度的护理员对急救应急能力、健康评估能力、院感防护能力、心理护理能力、饮食营养技能等11项技能需求较高,大专文化程度护理员的需求稍低(P<0.05)。除临终照护能力与专科护理能力需求外,持证护理员的其余10项能力需求均高于无证养老护理员(P<0.05)。结论医养结合养老机构养老护理员职业能力需求存在差异,通过系统培训或职业能力培养可提高医养结合养老机构养老护理员的岗位适应能力,达到养老护理员职业化、专业化,提高护理员职业能力以应对功能退化的老年人需求,从而稳定养老护理工作队伍。Objective To explore the vocational ability needs of nursing staff in the local medical-nursing combined pension instituion,and provide basis for the training of nursing talents for the aged.Methods A total of 163 nursing staff in local medical-nursing combined pension instituions were randomly selected from the whole group,and the 12 items of vocational ability demand questionnaire designed by the project team was used to investigate them.Results There were significant differences in the 12 occupational ability needs in the working seniority,education level and nursing certificate groups(P<0.05),but there were no significant differences in the gender and age groups(P>0.05).Among the specialized nursing ability,the ability demand for more than 10 years of service(mean 4.400)was greater than the ability demand for 1 to 2 years of service(mean 3.800),and the average demand for cognitive impairment care ability,safety protection ability and professional ethics basically increased with the extension of working seniority.Nursing staff with undergraduate and primary education had higher demand for 11 skills such as first aid ability,health assessment ability,hospital sense protection ability,psychological nursing ability,diet and nutrition skills,while nursing staff with junior college education had slightly lower demand(P<0.05).Except for the demand for hospice care ability and specialized nursing ability,the demand for other 10 abilities of licensed nursing staff were higher than those of unlicensed nursing staff(P<0.05).Conclusion There are differences in the vocationall ability needs of nursing staff in medical-nursing combined pension instituion.Through systematic training or vocational ability training,the post adaptability of nursing staff in medical-nursing combined pension instituion can be improved to achieve the professionalization and professionalization of nursing staff,and the vocational ability of nursing staff can be improved to meet the needs of the elderly with degraded functions,so as to stabilize th
