摘 要:目的:探索基层医院手术室个体化绩效方案,激发手术室护士的工作积极性,分解全面质量管理的指标,提高护理质量。方法:选取2020年7月—2021年7月庆阳市第二人民医院护理人员15名,讨论制定绩效量化考核方案,按照基础绩效(40%)和工作量绩效(60%)的权重对手术室工作进行量化赋分,月末由护士长和护理部进行考评。比较实施前后手术医生对手术室护士工作满意度、护士职业认同分值及护理质量。结果:方案实施后手术医生对手术室护士满意度评分高于实施前,差异有统计学意义(P=0.001);方案实施后护士职业认同分值高于实施前,差异有统计学意义(P=0.001);方案实施后手术安全核查执行规范率、无菌操作规范率、手术间终末处理合格率、术前物品准备准确率、护理文书书写正确率、月末培训考核成绩高于方案实施前,差异有统计学意义(P<0.05)。结论:绩效量化考核方案可以科学衡量护士的劳动强度,提高护士职业归属感,调动护士工作主动性,使手术配合更加高效,显著提升护理质量。Objective:To explore the individualized performance program in the operating room of the primary hospital,motivate the nurses in the operating room,decompose the indicators of total quality management,and improve the quality of nursing care.Methods:Fifteen nursing staff of Qingyang Second People's Hospital from July 2020 to July 2021 were selected to discuss and develop a quantitative performance appraisal scheme,and quantitative points were assigned to the work of the operating room according to the weights of basic performance(40%)and workload performance(60%),which were evaluated by the head nurse and nursing department at the end of the month.Before and after the implementation,surgeons'satisfaction with the work of OR nurses,nurses'professional identity scores and quality of care were compared.Results:After the implementation of the program,the surgeons'satisfaction scores with the nurses in the operating room were higher than those before the implementation,and the difference was statistically significant(P=0.001).Nurses'professional identity scores were higher after program implementation than before implementation,and the difference was statistically significant(P=0.001).The standardized rate of surgical safety verification implementation,standardized rate of aseptic operation,qualified rate of end-of-surgical room handling,accurate rate of preoperative item preparation,correct rate of nursing instrument writing,and end-of-month training assessment scores were higher after the program implementation than before the program implementation,and the difference was statistically significant(P<0.05).Conclusion:The quantitative performance appraisal program can scientifically measure nurses'labor intensity,improve nurses'sense of professional belonging,mobilize nurses'work initiative,make surgical coordination more efficient,and significantly improve nursing quality.
