摘　　要：目的:探讨新疆公立医院组织结构优化的影响因素及作用机理,为医院组织结构优化提供理论参考。方法:结合扎根理论,对访谈资料进行开放式编码、主轴式编码以及选择式编码三级编码,归纳分析影响因素,构建理论模型。结果:经三级编码后,获得74个初始概念、13个初始范畴、3个主范畴以及1个核心范畴。医院组织结构优化的影响因素可分为医院条件、外部环境、管理者因素,3种因素的因果关系、中介关系共同构成医院组织结构优化的理论模型。结论:组织结构是医院运行的载体,其结构模式的优化主要取决于医院条件、外部环境、管理者因素,因此医院在进行结构优化时需综合考虑以上因素的现实情况。Objective:To explore the influencing factors and mechanism of Xinjiang hospital organizational structure optimization,so as to provide theoretical references for hospital organizational structure optimization.Methods:Combined with grounded theory,qualitative analysis software Nvivo 11.0 was used to conduct three-level coding of open coding,spindle coding and selective coding on the interview data,inductively analyze the influencing factors,build a theoretical model.Results:After three levels of coding,74 initial concepts,13 initial categories,3 main categories and 1 core category were obtained.The influencing factors of hospital organizational structure optimization can be divided into hospital conditions,external environment and managerial factors.The causal relationship and intermediary relationship of the three factors together constitute the theoretical model of hospital organizational structure optimization.Conclusion:Organizational structure is the carrier of hospital operation,and the optimization of its structure model mainly depends on hospital conditions,external environment,and managerial factors.Therefore,the hospital should comprehensively consider the actual situation of the above factors when optimizing the structure.
