摘 要:目的:应用扎根理论的方法,探讨公立医院退休人员返岗行为的形成机制,为退休人员的人力资源开发与运用提供依据。方法:对北京市某三级甲等公立医院已经办理退休手续又重新返回到工作或服务岗位上的人员进行半结构化访谈,采用三级编码提取、归纳退休人员返岗的原因。结果:经过三级编码,最终梳理出公立医院退休人员返岗行为形成的原因,共得到174个参考点、20个初始节点(范畴)、9个主范畴和3个核心范畴,发现退休人员返岗行为的形成受退休后身份转化不适应等个人因素、原单位组织内工作需要等组织因素、社会影响等环境因素这3个方面因素相互作用的影响,其中个人因素占主导,组织因素次之,环境因素影响最弱。结论:公立医院退休人员以各种形式返回到工作或服务岗位,是基于个人、组织、社会等现实原因。对于延迟退休与否的选择、退休后工作岗位的选择,弹性选择更利于应对老龄化困境。Objective:To apply the method of grounded theory to explore the formation mechanism of the behavior of retirees returning to work in public hospitals,and to provide a basis for the human resource development and utilization of retirees.Methods:Semi-structured interviews were conducted with the retired staff of a grade-A tertiary public hospital in Beijing who had gone through retirement procedures and returned to their jobs or services,and three-level coding was used to extract and summarize the reasons for the retirees'return to work.Results:After three levels of coding,a total of 174 reference points,20 initial nodes(categories),9 main categories and 3 core categories were finally sorted out as the reasons for retirees'return to work in public hospitals.It was found that the formation of retirees'return to work was influenced by the interaction of three aspects of factors including personal factors such as incompatibility with identity transformation after retirement,organizational factors such as the need to work in the original organization,and environmental factors such as social influence,in which personal factors were dominant,organizational factors were second and environmental factors were the weakest.Conclusion:Retirees from public hospitals return to work or service in various forms for personal,organizational and social reasons.For the choice of whether to delay retirement or not and the choice of post-retirement jobs,the flexible choice is more conducive to coping with the dilemma of ageing.
