摘  要:建筑业安全事故多发,给国家、行业、社会、企业和个人带来大量损失。建筑工人不安全行为是建筑安全事故的直接原因,如何激励或培育建筑工人采取安全行为已成为攻克建筑安全事故的关键问题。学术界针对建筑工人安全行为前因变量的研究多延循基于正式契约的项目治理结构,忽略了我国建筑工人开展行为决策的本土关系情境,少有学者对领班−工人关系影响工人安全行为的过程以及班组认同、班组知识共享在该过程中的作用开展研究。本研究基于前人文献假设了领班−工人关系、班组认同、班组知识共享和建筑工人安全行为之间的关系,借鉴以往成熟量表和专家讨论设计领班−工人关系、班组认同、班组知识共享与建筑工人安全行为的测量量表,选用调查问卷收集数据,综合运用验证性因子分析和结构方程模型验证本研究的假设。研究表明:领班−工人关系可间接影响建筑工人安全行为;领班−工人关系可正向影响班组认同,班组认同可正向影响建筑工人安全行为,班组认同中介影响领班-工人关系与建筑工人安全行为之间的关系;领班−工人关系可正向影响班组知识共享,班组知识共享可正向影响建筑工人安全行为,班组知识共享中介影响领班−工人关系与建筑工人安全行为之间的关系。研究成果揭示了领班−工人关系可通过班组认同、班组知识共享中介影响建筑工人安全行为,深化了工人安全行为致因机理研究,为项目管理人员开展安全管理和行业法规的制定提供借鉴。The construction industry is characterized by high safety accidents.These safety accidents have caused substantial losses to the country,industry,society,enterprises,and individuals.Construction workers’unsafe behaviors are validated to be the direct cause to construction safety accidents;therefore,how to motivate construction workers to adopt safe behaviors becomes a key issue in preventing construction safety accidents.Previous studies on the antecedents of construction workers’safety behavior(CWSB)follow the research paradigm of project governance which is based on the formal contracts,and ignore the indigenous relational setting in which China’s construction workers make behavioral decisions.Few scholars have investigated the influencing process of supervisor-worker guanxi(SWG)on CWSB,and the function of group identification(GI)and group knowledge sharing(GSK)in the process.This study hypothesized the relationship between SWG,GI,GKS and WSB based on previous literature,designed the measurement scales for SWG,GI,GKS and WSB based on previous literature and expert discussion,collected data by using questionnaires,and tested the hypotheses by employing confirmative factor analysis and structural equation modeling.Research results show that:(a)SWG can indirectly influence CWSB;(b)SWG can positively influence GI,GI can positively influence WSB,and GI can mediate the relationship between SWG and WSB;(c)SWG can positively affect GKS,GKS can positively affects WSB,and GKS can mediate the relationship between SWG and WSB.The research points out that SWG can influence WSB through GI and GKS,which would enrich the theory of CWSB causation,and provide references for the project safety management and the formulation of industry regulations.
