摘 要:目的 通过对中层管理者能力进行细分,定位重点能力提升人群和亟待提升的能力。方法 于2022年6月用分层整群抽样方法,从5个维度对院内78名中层管理者进行问卷评分,采用聚类分析对中层管理者5个维度能力进行细分,针对得分率较低的人群和能力,进一步分析二级指标。结果 通过聚类,78名中层管理者分为薄弱型22例(28.21%)、中间型28例(35.90%)和菁英型28例(35.90%),其中,薄弱型各项能力得分率均最低,菁英型各项能力得分率均最高;三种类型人员在逻辑思维能力和专业素养两方面得分率均最低,分别为91.5%和91.4%,具体体现在战略与前瞻意识、领导艺术、现代管理知识、突发状况的应变能力等指标,得分率分别为89.5%、89.8%、90.4%、90.8%。结论 从人力资源选拔、培训、考核、激励等角度针对薄弱型中层管理者以及前瞻意识、领导艺术、现代管理知识、突发状况的应变能力等薄弱的能力进行精准提升。Objective By subdividing the capabilities of middle-level managers,locating the capabilities and groups that need to be improved urgently.Methods In June 2022,the stratified cluster sampling method was used to grade 78 middle-level managers in the hospital from 5 dimensions,and cluster analysis was used to subdivide the capabilities of the 5 dimensions of middle-level managers.Further analysis was made on the secondary indicators for people and abilities with low scoring rate.Results Through clustering,the 78 middle-level managers were divided into three groups:22 cases(28.21%) of the weak type,28 cases(35.90%) of the intermediate type and 28 cases(35.90%) of the elite type.The weak-type personnel have the lowest scores in all abilities,when the elite-type personnel have the highest;the three types of personnel have the lowest scores in logical thinking ability and professional quality,91.5% and 91.4% respectively,which are specifically reflected in strategic and forward-looking awareness,leadership art,modern management knowledge and emergency response capabilities with the scoring rates standing at 89.5%,89.8%,90.4%,and 90.8% respectively.Conclusion From the perspectives of human resources selection,training,assessment,and incentives,we will precisely improve weak-type middle-level managers and weak abilities such as forward-looking awareness,leadership art,modern management knowledge,and emergency response capabilities.
