摘 要:以往研究普遍认为矛盾职业认同是一种反常的认同状态,对从业者身心健康与绩效表现存在普遍的负面影响。本研究挑战既往研究关于矛盾职业认同负面效应的预设,认为非体面工作者矛盾认同兼具消极和积极的复杂影响后效。本研究通过530份医院护工的数据发现,当护工在工作过程中获得他尊,矛盾职业认同会转向过度职业认同,进而降低职业转换意愿;当护工在工作过程中遭遇职业歧视,矛盾职业认同则会转向过度职业不认同,进而提高职业转换意愿。本研究证实矛盾职业认同如何影响从业者的职业转换意愿主要取决于矛盾状态的转化,这对组织完善底层工作群体管理提供了启发。Previous research has generally considered ambivalent occupational identification as a perverse identity state,which has negative effects on employees'physical and mental health and work performance.This study challenges the preconceptions of previous research on the negative effects of ambivalent occupational identification,and argues that ambivalent occupational identification among non-decent workers has both negative and positive complex effects.Using data from 530 hospital caregivers,the results reveal that ambivalent occupational identification among will shift to occupational over-identification when caregivers gain respect in the workplace,thereby decreasing their intention to change occupation.Meanwhile,ambivalent occupational identification will shift to occupational over-disidentification when caregivers experience occupational discrimination in the workplace,thereby increasing their intention to change occupation.This study theorizes and tests how the ambivalent occupational identification affects employees'intention to change occupation depending mainly on transformation of ambivalent states,which provides inspiration for organizations to improve the management of bottom-level work groups.
