摘  要:为探讨主动性人格与工作幸福感的关系以及心理资本和教练型领导在其中的作用,本研究对8家企业633名员工进行问卷调查。多层分析结果显示:(1)主动性人格正向预测工作幸福感;(2)心理资本在主动性人格与工作幸福感之间起中介作用;(3)心理资本的中介作用受到教练型领导的跨层正向调节。结果表明,主动性人格通过心理资本影响工作幸福感,教练型领导强化了主动性人格对心理资本的影响及心理资本的中介作用。To explore the relationship between employees’proactive personality and workplace well-being,as well as the role of psychological capital and coaching leadership in this relationship,this study conducted a questionnaire survey with 633 employees from 8 companies.Multi-level analyses showed that:1)proactive personality positively predicted workplace well-being;2)psychological capital played a mediating role between proactive personality and workplace well-being;3)the mediating effect of psychological capital was positively moderated by coaching leadership.These results indicate that proactive personality affects workplace well-being through psychological capital,and coaching leadership strengthens the influence of proactive personality on psychological capital and the mediating role of psychological capital.
