摘  要:新就业样态迅速兴起背景下,员工从事兼职是否会对其主业工作产生不利影响是实践界和学术界共同关心的问题。在对283名兼职员工的问卷调查的基础上,研究基于身份过程理论构建员工副业内在动机影响主业工作绩效的双中介模型,探讨员工调节焦点的调节作用。研究表明:身份冲突和身份增强在员工副业内在动机对主业工作绩效的影响中起到中介作用,且促进焦点能提高员工副业内在动机对主业工作绩效的正向影响,防御焦点则强化了二者之间的负向影响。研究结果有助于全面揭示副业内在动机对主业工作绩效的影响,为组织管理实践提供有益借鉴。Under the background of the rapid rise of new employment forms,whether employees taking side-hustle will have an adverse impact on their full-time job is a common concern in practice and academia.Through the questionnaire survey of 283 employees with side-hustles,this study constructs a dual-mediation model of the effect of employees'side-hustles intrinsic motivation on full-time work performance based on the identity process theory,and discusses the moderation role of employees'regulatory focus.The results show that identity conflict and identity enhancement play an mediation role in employees'side-hustles intrinsic motivation and full-time work performance,and the promotion focus can improve the positive effect of employees'side-hustles intrinsic motivation on full-time work performance,while the prevention focus can strengthen the negative effect between them.The above findings are helpful to fully reveal the effect of the side-hustles intrinsic motivation on the full-time work performance and provide useful reference for organizational management practice.
