摘 要:代际传承是家族企业实现资源更新、产业转型的契机,继承人的动机、知识和能力对企业的持续发展至关重要。本研究着眼于家族企业创业与传承的微观基础,以SL(集团)股份有限公司为例,探究家族企业双重社会资本对继承人动机结构的影响机制。研究发现:在继承人成长的不同时期,家族和企业双重社会资本不断进化,社会资本的不同维度具有不同的动机性潜力。借助“施”(沉浸、巧配和赋能策略)创设条件(环境、机会和目标),与“受”(继承人归属、胜任和自主心理需求)的适配,影响继承人传承动机和创业动机的生成。两种动机的迭代实现跨情感和认知系统的互连和互动,为各自提供激励,从而形成协同。本文研究结论为家族企业社会资本有效作用于继承人动机结构提供了理论指导,为策略性识别和调用家族企业社会资本以激发和培育继承人动机提供了实践启示。Intergenerational succession is the key opportunity for family firms to realize resource renewal,industrial transformation.The successor’s motivation,knowledge and ability are essential to the sustainable development of family firm.This study focuses on the micro foundation of succession and entrepreneurship,taking SL(Group)Co.,Ltd.as an example to explore the impact mechanism of dual social capital in family firm on the motivational structure of the successor.Research has found that during different stages of the successor’s growth,as family firm develops,the presentation of the social capital of family and firm follows a reverse evolutionary path:the social capital of family evolves from structural to relational to cognitive capital,playing a dominant role in the successor’s motivation for succession;while the social capital of firm evolves from cognitive to relational to structural capital,playing a dominant role in the successor’s motivation for entrepreneurship.The key to the influence of social capital in family firm on the motivational structure of the successor at different stages lies in the alignment between‘giving’(immersion,matching and empowerment strategy)and‘receiving’(successors’psychological needs of attribution,competence and autonomy).Immersion strategies meet the psychological needs dominated by a sense of attribution during the enlightenment period;matching strategies satisfy the psychological needs dominated by competence during the incubation period,and empowerment strat-egies fulfill the psychological needs dominated by autonomy during the shaping period.The succession motivation of the successor undergoes iterations from implicit family emotional attraction to explicit responsibility-driven cognition,and then to explicit vision and mission-driven motivations.The entrepreneurial motivation of the successor undergoes iterations from explicit attraction to en-trepreneurial achievements to implicit motivation driven by professional interests,and then to implicit passion-driv
