摘 要:员工跨界行为的前因研究是当前学界仍有待深入研究的重要议题。以资源保存理论为基础,通过三时点收集的614名员工数据,探讨了时间压力对员工跨界行为的影响以及在这种影响中工作退缩的中介作用、内部市场地位感知的调节作用。研究结果发现:时间压力负向影响员工跨界行为;工作退缩在时间压力与员工跨界行为间起部分中介作用;内部市场地位感知负向调节了时间压力与工作退缩之间的关系,即当员工内部市场地位感知越高时,时间压力对工作退缩的负向影响更小,且此时时间压力通过工作退缩影响员工跨界行为的间接效应显著。The study of the antecedents of employee cross-border behavior is an important topic that still needs further research in the current academic community.Based on the theory of resource conservation,this study collected data from 614 employees at three time points to explore the impact of time pressure on employees'cross-border behavior,as well as the mediating role of job withdrawal and the moderating role of internal market position perception in this impact.The research results found that time pressure negatively affects employees'cross-border behavior;Job withdrawal plays a partial mediating role between time pressure and employee cross-border behavior;The negative perception of internal market position regulates the relationship between time pressure and job withdrawal,that is,when employees'internal market position perception is higher,the negative impact of time pressure on job withdrawal is smaller,and the indirect effect of time pressure on employees'cross-border behavior through job withdrawal is significant.
