摘　　要：高校附属医院作为医学院校的重要组成部分,是为国家培养医学人才的主阵地。我国高校教师党支部书记“双带头人”培育工程2018年全面推进以来已4年有余,取得了显著成效。但在培育过程中,部分高校附属医院在选拔任用机制、管理培育机制、组织和激励保障机制、考评监督机制、以及后备队伍建设机制等方面存在的问题逐步凸显。本研究以北京某高校附属医院“双带头人”教师党支部书记培育机制建设情况分析为例,通过定性定量研究相结合的方法,挖掘高校附属医院在“双带头人”培育工程中面临的主要困难,挖掘背后深层次的体制机制问题,并针对性提出策略建议,为下一步深化“双带头人”培育工程建设、有效发挥“双带头人”教师党支部书记头雁作用提供借鉴意见。As an important part of medical colleges and universities,the affiliated hospital is the main front of training medical talents for the country.The cultivation project of"double leaders"for party branch secretaries of college teachers in China has been comprehensively promoted for more than 4 years since 2018,and remarkable results have been achieved.However,in the process of cultivation,some problems in the selection and appointment mechanism,management and cultivation mechanism,organization and incentive guarantee mechanism,evaluation and supervision mechanism,and reserve team construction mechanism have gradually become prominent.This study took the training mechanism construction of the teachers’party branch secretaries as"double leaders"in a university affiliated hospital in Beijing as an example.Through the combination of qualitative and quantitative research methods,this study explored the main difficulties faced by university affiliated hospitals in the"double leaders"training project,explored the underlying system and mechanism problems,and put forward targeted strategies and suggestions,which would provide reference for the next step to deepen the"double leaders"cultivation project construction,and effectively play the head geese role of teachers’party branch secretaries as"double leaders".
