摘　　要：自全国各省乡镇社工站建设以来,督导成为推动乡镇社工服务发展的重要主体和其中的一个环节。以H市督导实践为例,基于角色分析视角,认为乡镇社工站督导面对不同主体产生角色期待差异,在实践过程中扮演着行业专家、评估考核“第三方”以及合作伙伴等角色,促使乡镇社工站督导存在与专业社工机构督导不同的行动与选择,具体体现在资源政策、机构管理和专业技能等层次。总结发现,由于多元主体介入、任务情境变化以及角色身份转换的影响,造成乡镇社工站督导面临一些困境。在此基础上,为利用督导身份和环节,建议从强化督导认识、丰富督导来源、完善督导内容以及评价监督机制等层次实现角色赋能,促进乡镇社工站建设。Since the establishment of township social work stations in various provinces across the country,supervision has become an important entity and component in promoting the development of social work services in rural areas.Using the supervision practices in City H as an example,this paper adopts a role analysis perspective and argues that supervisors in township social work stations face role expectation differences from various stakeholders.In the process of practice,they assume roles such as industry experts,third-party evaluators,and collaborative partners.These roles lead to distinct actions and choices for supervisors in township social work stations compared to those in professional social work institutions.These differences are specifically manifested in areas such as resource policies,organizational management,and professional skills.The analysis reveals that the involvement of multiple stakeholders,changing task situations,and role identity transitions contribute to the challenges faced by supervisors in township social work stations.Based on these findings,the paper proposes recommendations to empower the role of supervision and the supervisory process.This includes strengthening the understanding of supervision,diversifying sources of supervision,enhancing supervision content,and improving evaluation and monitoring mechanisms.These measures aim to promote the development of township social work stations through role empowerment in the context of supervision.
