嵌入性视角下儿科医护人员的职业认同影响因素研究

摘　　要：目的:研究嵌入性视角下儿科医护人员的职业认同情况及影响因素。方法:采用成熟问卷对广州市级医院的在职儿科医护人员进行调查,使用统计描述、因子分析和建立结构化方程模型的路径分析研究职业认同的影响因素。结果:大多数儿科医护的职业认同度较高,社会支持感和工作自主性有待提升。社会支持、职业形象以及工作自主性对职业认同产生了显著的正向影响关系,标准化路径的系数均大于>0,CR值分别为5.890、3.376、7.705,P<0.01,结论:职业形象、社会支持感、工作自主性对儿科医护人员的职业认同感产生影响,医院管理可以从关系嵌入、认知嵌入、环境嵌入的角度出发,制定或完善相应的管理制度和举措,从而提升儿科医护人员的职业认同。Objective To study the professional identity of pediatric medical staff and its influencing factors from the perspective of embeddedness.Methods A mature questionnaire was used to investigate the on-the-job pediatric medical staff in Guangzhou.Statistical description,factor analysis and path analysis of structured equation model were used to study the influencing factors of professional identity.Results Most pediatric doctors and nurses had a high degree of occupational identity,and their sense of social support and work autonomy need to be improved.Social support,occupational image and job autonomy had significantly positive effects on occupational identity.The coefficient values of standardized path were all greater than O,and its CR values was 5.890,3.376 and 7.705,respectively(P<0.01).Conclusion Professional image,sense of social support and job autonomy have an impact on the professional identity of pediatric medical staff.Hospital management can enhance the professional identity of pediatric medical staff by formulating or improving corresponding management systems and measures from the perspectives of relationship embedment,cognitive embedment and environmental embedment.
