军队医院护士结构性授权和职业尊重对工作嵌入的作用路径分析

摘　　要：目的 了解军队医院护士结构性授权、职业尊重感和工作嵌入的关系,并分析职业尊重感在结构性授权和工作嵌入间的作用。方法 2022年5—9月,选取北京市271名军队医院护士,采用一般资料调查表、工作效能条件量表、护士职业尊重感量表、工作嵌入量表进行电子问卷调查。并对数据进行分析。结果 军队医院护士结构性授权总分为(53.35±7.05)分,职业尊重感总分为(99.06±8.02)分,工作嵌入总分为(21.74±5.56)分。结构性授权、职业尊重感和工作嵌入均呈正相关(均P<0.01)。结构方程模型显示,结构性授权和职业尊重感对工作嵌入有直接正向效应(β=0.872、0.493,均P<0.01),且职业尊重感在结构性授权和工作嵌入间起部分中介作用,中介效应值为0.430,占总效应的43.43%。结论 结构性授权不仅可以直接影响军队医院护士工作嵌入,还能通过职业尊重感间接作用于工作嵌入。Objective To understand the relationship between structural empowerment,job-esteem and job embeddedness of nurses in military hospitals,and analyze the role of job-esteem among structural empowerment and job embeddedness.Methods From May to September 2022,a total of 271 nurses were selected from military hospitals in Beijing City to conduct an electronic questionnaire survey using general information questionnaire,conditions of work effectiveness questionnaire,job-esteem scale for nurses in hospital and global job embeddedness items.And the data were analyzed.Results The score of structural empowerment among nurses in military hospitals was(53.35±7.05)points.The score of job-esteem was(99.06±8.02)points.The score of job embeddedness was(21.74±5.56)points.Structural empowerment,job-esteem and job embeddedness were positively correlated(all P<0.01).Structural equation model showed that structural empowerment and job-esteem had a direct positive effect on job embeddedness(β=0.872,0.493,both P<0.01),and job-esteem partially mediated the relationship between structural empowerment and job embeddedness,with a mediating effect of 0.430,accounting for 43.43%of the total effect.Conclusion Structural empowerment can not only directly affect job embeddedness of nurses in military hospitals,but also indirectly through job-esteem.
