摘 要:目的:了解急诊重症护理专科联盟多维度的发展需求,为推进联盟建设和医疗机构急诊、重症专科发展提供参考。方法:基于Leavitt组织变革理论制定访谈提纲,采用描述性质性研究方法,采用目的抽样法选择来自某急诊重症护理专科联盟中15家医疗机构的护理管理人员进行半结构化访谈,采取内容分析法进行资料分析。结果:结合Leavitt组织变革理论提炼出4个主题:组织结构发展需求(包括联盟组织架构建设、联盟文化建设、联盟及专科制度建设、联盟沟通与协作机制建立),任务发展需求(包括发展目标设定、工作内容优化),技术发展需求(包括特色科室建设、信息化管理),人员发展需求(包括护士队伍管理、护士能力提升)。结论:急诊重症护理专科联盟存在组织结构、任务、技术和人员多个方面的发展需求,需要完善相关政策和管理方式,以满足医疗机构成员需求,推动联盟可持续发展,促进优质护理资源下沉。Objective:To explore the development needs of emergency and critical care nursing specialty alliance institutions,so as to provide a reference for promoting the construction of the alliance and the development of emergency and critical care nursing.Methods:We employed a descriptive qualitative research method,and the interview outline was developed based on Leavitt's Organizational Change Theory.Purposeful sampling was used to select nursing management personnel from 15 medical institutions within the regional emergency and critical care nursing specialty alliance for semistructured interviews.The data analysis was conducted using content analysis method.Results:Four themes were distilled in conjunction with Leavitt's Organizational Change Theory.Organizational structure development needs included alliance organizational structure construction,alliance culture development,alliance and specialty system construction,and collaboration mechanism establishment.Task development needs included development goal setting and work content optimization.Technological development needs included specialty department construction and information management.Personnel development needs included nursing team management and nurse's capability improvement.Conclusion:The emergency and critical care nursing specialty alliance institutions have multidimensional development needs in terms of organizational structure,tasks,technology,and personnel.Relevant policies and management approaches need to be improved to meet the needs of institutional members,promote sustainable development of the alliance,and facilitate the downward integration of high-quality nursing resources.
