摘 要:为探讨青年公务员在选择职业时的动机问题,以自我决定理论作为分析框架,运用公共服务动机问卷,对208名青年公务员进行了调查,结果显示:(1)基于自我决定理论开发的测量工具验证了青年公务员职业选择存在五种调节类型;(2)青年公务员职业选择的自主动机整体高于受控动机;(3)个人价值观与公共利益价值观相匹配是青年公务员职业选择的主要调节类型(认同调节)。另外,薪资待遇、发展空间等工具调节也对青年公务员的职业选择产生影响,但更具有受控性。建议公共管理者或公共部门重视提升青年公务员的自主性和胜任感,促进动机由外而内转换。To explore the motivational issues in young civil servants’career choices,this study employs the self-determination theory(SDT)as an analytical framework and utilizes the public service motivation questionnaire to survey 208 young civil servants.The findings reveal the following:(1)The measurement tool developed based on the SDT confirms five regulatory types in the career choices of young civil servants;(2)The autonomous motivation in the career choices of young civil servants is generally higher than controlled motivation;(3)The matching of personal values with public interest values is the main regulatory type in the career choices of young civil servants(identified regulation).Additionally,instrumental regulations such as salary and development opportunities also affect the career choices of young civil servants,but they are more controlled.It is suggested that public managers and departments should focus on enhancing the autonomy and competence of young civil servants,promoting a shift from extrinsic to intrinsic motivation.
