摘  要:员工是组织创新的源泉,角色宽度自我效能感(“我能”)与建设性责任知觉(“我愿”)是激发员工越轨创新的两大内在动力。基于自我决定理论与资源保存理论,采用多项式回归与响应面分析结合的方法,探讨“我能”-“我愿”感知匹配对员工越轨创新行为影响以及差错管理氛围的调节效应。研究发现:与心理感知匹配不一致相比,效能感与知觉感知匹配一致更能促进员工越轨创新行为的产生;在心理感知匹配一致的情况下,相比效能感感知低-知觉感知低,效能感感知高-知觉感知高更能促进员工越轨创新行为的产生;在心理感知匹配不一致的情况下,相比效能感感知低-知觉感知高,效能感感知高-知觉感知低更能促进员工越轨创新行为的产生;差错管理氛围正向调节感知匹配不一致与员工越轨创新的关系。Employees are the source of organizational innovation,and the self-efficacy of role width(“I can”)and the perception of constructive responsibility(“I will”)are the two internal driving forces that motivate employees to deviate from the norm and inno⁃vate.Based on the theory of self-determination and the theory of resource conservation,this paper uses the method of polynomial regres⁃sion and response surface analysis to explore the influence of the consistency matching of“I can”and“I will”traits on employees’de⁃viant innovation behavior and the moderating effect of error management atmosphere.The results show that in the case of consistent traits,compared with“low efficacy trait-low perceptual trait”,“high efficacy trait-high perceptual trait”can promote the generation of employees’deviant and innovative behaviors.In the case of inconsistent traits,compared with“low efficacy trait-high perceptual trait”,“high efficacy trait-low perceptual trait”can promote the generation of employees’deviant innovation behavior.Error manage⁃ment atmosphere,positive adjustment,inconsistent characteristics,and the relationship between employee deviance and innovation.This study enriches the theoretical background and formation conditions of deviant innovation,and provides practical enlightenment for enterprises.
