训话管理控制的多元反应研究——以青年劳工群体为例

摘  要:本文基于对青年劳工的调查,研究了训话管理控制的多元反应的内容、影响因素及其后果。研究发现,训话管理控制的多元反应形式主要有认同、日常抗争(指向管理者和资本控制的象征符号)、退出(离职和换岗)、日常生活隔离、利用规则、关系反控和暴力反抗(势均力敌的反抗和暴力反控)等等。青年劳工认同或表面顺从训话控制的主要影响因素是个体层面的利益顾虑和社会层面的家庭伦理约束,而其反抗的主要影响因素是情感——为了人格尊严而抗争或“出口恶气”。多元反应耦合反作用于训话管理控制的后果是管理内卷化,即训话管理控制看似有效却造成企业成本的不断增加和“资(管理)—劳”关系的恶化。Based on the survey of youthful laborers,this paper studies the content,influencing factors and consequences of the multi-responses of lectured management control.It is found that the multiple forms of lectured management control are:identification,daily resistance(pointing to managers and symbols of capital control),withdrawal(leaving and changing posts),isolation in daily life,use of rules,relationship counter-control and violent resistance(equal resistance and dominant violence counter-control);the main influences in the identification or apparent submission of the youthful laborer are personal interests and family ethics at the social level,while the main influences in their resistance are emotional:the struggle for personal dignity and the desire to sell their spleen;the consequence of the multi-responses coupling reaction to the lectured management control is the management involution,that is,while the lectured management control is superficially effective,it causes the increasing cost of enterprises and the deterioration of capital(management)-labor relations.
