摘 要:引入乡村职业经理人是破解乡村经营人才匮乏的有效做法,但外聘乡村职业经理人通常面临着乡村社会的融入问题。本文运用质性研究方法,对一位外聘乡村职业经理人融入民族村寨的过程进行了案例研究。研究发现,外聘乡村职业经理人主要面临制度融入、资源融入、经济融入和文化融入四个维度的困境。为摆脱困境,外聘乡村职业经理人采取了转化外来优势、汇聚共同知识、建构共同利益和培育社会网络等策略,进而获得了政府、乡村社区和自我的多重认同。研究结果为有效发挥乡村职业经理人的作用提供了启示。The introduction of Rural CEOs is an effective solution to address the shortage of rural management talents.However,Rural CEOs often encounter various dimensions of integration problems when entering rural communities.This qualitative case study delves into the process of an externally recruited Rural CEO's integration into a ethnic village.It is found that Rural CEOs mainly face challenges in four dimensions:institutional integration,resource integration,economic integration and cultural integration.In order to get out of the dilemma,they adopt the strategies of transforming external advantages,pooling common knowledge,constructing common interests and cultivating social networks,and then obtain multiple approvals from the government,the village community and himself.This provides a revelation for effectively playing the role of Rural CEOs.
