摘  要:我国已加快推进实施数字化战略,带来新技术、新模式和新业态的不断涌现,社会急需大量的开创性专业化人才。物流企业面对新技术革命和市场竞争的双重压力,关键岗位奇缺开创性人才,给企业转型数字化战略发展和利润持续增长带来困难。文章研究物流企业关键岗位开创性人才胜任力模型,旨在为企业明确关键岗位和开创性人才培养的目标,提高企业经营管理的效率与效益。文章运用扎根理论,调研一家汽车物流企业关键岗位及其人员任职情况,通过对调研材料的质性分析,构建了创新能力、管理能力、岗位能力等三维度胜任力评价体系,以及学习力、竞争与合作、跨界融通、差异化、团队管理、资源整合、项目推进、质量管理、风险管理、素质素养、岗位知识、职业技能12项测评指标,由此建立物流企业关键岗位开创性人才胜任力模型,并求解验证。研究结论已用于汽车物流企业关键岗位设置和开创性人才培养工作并取得成效,该结论对其他企业设置关键岗位和培养开创性人才具有理论意义和实用价值。China's digitalization strategy has resulted in the emergence of new technologies,models,and business formats,generating a demand for creative professionals.While logistics companies face pressures from technological advancements and market competition,the scarcity of crucial creative talents hampers their digital transformation and sustainable profit growth.This article aims to examine the competence model of key creative talents in logistics companies to enhance management efficiency.Grounded theory is employed to investigate key positions and personnel appointments in an automotive logistics company.A three-dimensional competence evaluation system and twelve evaluation indicators are devised,leading to the establishment and validation of the competence model for key creative talents in logistics companies.The model assesses innovation,management,and job abilities through twelve competency assessment items,including learning ability,competition and cooperation,interdisciplinary communication,differentiation,team management,resource integration,project advancement,quality management,risk management,personal qualities,job knowledge,and professional skills.The research findings have been successfully implemented in automotive logistics companies and hold both theoretical and practical significance for other companies in determining key positions and nurturing creative talents.
