柔性管理联合层级护理管理对肿瘤内科护理人员职业倦怠、综合能力的影响研究

摘　　要：目的研究柔性管理联合层级护理管理对肿瘤内科护理人员职业倦怠、综合能力的影响。方法选取罗田县人民医院2022年1月—2023年12月在肿瘤内科工作的护理人员23名作为研究对象,按照不同的管理方案将护理人员分为两组,其中对照组10名,观察组13名。对照组采用常规护理管理措施,观察组采用柔性管理联合层级护理管理措施,对比两组护理人员职业倦怠量表(MBI-General Survey,MBI)评分、综合能力评分。结果观察组个人成就感失落评分(38.56±5.12)分、情绪耗竭评分(15.48±3.25)分、去人格化评分(4.12±1.01)分,优于对照组的(25.12±4.25)分、(31.25±3.66)分、(9.85±2.15)分,差异有统计学意义(t=6.594、8.455、8.124,P均<0.05)。观察组护理人员的综合能力评分比对照组更高,差异有统计学意义(P均<0.05)。结论肿瘤内科护理人员的护理管理措施选择柔性管理联合层级护理管理可有效减少护理人员的职业倦怠感,提高工作人员综合能力,改善护理人员心理状态。Objective To study the effects of flexible management combined with hierarchical nursing management on occupational burnout and comprehensive ability of medical oncology nursing staff.Methods A total of 23 nursing staff working in the Department of Medical Oncology in Luotian County People's Hospital from January 2022 to December 2023 were selected as the research objects,and the nursing staff were divided into two groups by difference managemant,including 10 in the control group and 13 in the observation group.The control group was treated with conventional nursing management measures,and the observation group was treated with flexible management and hierarchical nursing management measures,and the MBI-General Survey(MBI)score and comprehensive ability score of nursing staff were compared between the two groups.Results The score of personal achievement loss,emotional exhaustion score and depersonalization of the observation group were 38.56±5.12,15.48±3.25,4.12±1.01,better than 25.12±4.25,31.25±3.66 and 9.85±2.15 of the control group,the differences were statistically significant(t=6.594,8.455,8.124,all P<0.05).The comprehensive ability score of the nursing staff in the observation group was higher than that in the control group,and the differences were statistically significant(all P<0.05).Conclusion The selection of nursing management measures for nursing staff in the department of medical oncology and the combination of flexible management and hierarchical nursing management can effectively reduce the burnout of nursing staff,improve the comprehensive ability of staff,and improve the psychological state of nursing staff.
