摘 要:科技型人才是一种特殊的经济要素,其流动、聚集、协同等问题已成为当前政府与学术界关注的重点之一。在分析组织层面科技型人才聚集效应的基础上,基于制度支持视角,运用系统动力学方法,构建了组织科技型人才聚集效应系统,并对其仿真检验。模型仿真分析显示,组织制度支持与科技型人才及其聚集环境相互作用构成组织科技型人才聚集效应系统,工作满意度、外部环境相关常量、知识技术失效率影响科技型人才聚集效应。研究结论对丰富人才聚集理论、制度支持理论,明晰制度支持与科技型人才聚集效应之间的动态作用过程具有理论意义,对提升组织科技型人才聚集效应具有实践意义。This paper points out that sci-tech talent is a special economic factor,and its flow,aggregation,collaboration and other issues have become one of the focuses of the governments and academia.Based on the analysis of sci-tech talent aggregation effect at the organizational level,the system dynamics method is used to construct the sci-tech talent aggregation effect system in organizations from the perspective of institutional support.The simulation test is carried out.The model simulation analysis shows that the interaction between organization institutional support and sci-tech talents and their gathering environment constitutes sci-tech talent aggregation effect system.Work satisfaction,external environment related constant and knowledge and technology failure rate affect the sci-tech talent aggregation effect.The research conclusions have theoretical significance for enriching the theory of talent aggregation and institutional support theory,and clarifying the dynamic process between institutional support and sci-tech talent aggregation effect.They also have practical significance for improving sci-tech talent aggregation effect in organizations.
