摘 要:目的:建立以计件护理工作项目为核心,结合岗位、层级、考核指标的护理绩效量化考核方案,并探讨其应用效果,为规范护理绩效量化考核提供依据。方法:科室成立绩效量化考核小组,设计护士护理操作量化项目及考核标准、构建护理操作项目分值权重、基础岗位分值权重,通过德尔菲专家函询法确定最终指标分值权重。以儿童呼吸专科病房为试点,采用草料二维码统计护士的护理操作项目工作量,并对护士的绩效进行量化考核,评价其应用效果。结果:构建“以计件护理工作项目为核心的护理绩效量化考核”方案,该方案应用后患者对护理工作的不满意率明显下降,护士对绩效考核方案及考核结果满意度明显提升,护士拖班时间明显缩短,与应用前比较差异有统计学意义(P<0.05)。实施前后均未发生护理不良事件。结论:以计件护理工作项目为核心的护士绩效量化管理方案可提高护士的工作积极性和主动性,增强服务意识,及时解决患者需求,提高患者满意度。Objective:To establish a nursing performance quantitative assessment scheme centered on piecework nursing projects,combined with positions,levels and assessment indicators,and to explore its effectiveness,providing a basis for standardizing the quantitative assessment of nursing performance.Methods:A performance evaluation team was established,which developed quantitative assessment items and standards for nursing operations,and constructed scoring weights for nursing operations and basic positions.The final index weights were determined using the Delphi method.In the pilot test in the children′s respiratory ward,a QR code system was used to record the workload of nursing operations,and the nurses′performance was quantitatively assessed to evaluate its effectiveness.Results:A piecework-based nursing performance quantitative appraisal system was established.As a result,patient dissatisfaction with nursing care decreased significantly,nurse satisfaction with the appraisal scheme and its results improved significantly,and the delay time of nurses was significantly shortened.Compared to the pre-implementation phase,these differences were statistically significant(P<0.05).No nursing-related adverse events occurred before or after the implementation.Conclusion:The quantitative performance management program,centered on the piecework nursing project,can improve nurses′enthusiasm and initiative,enhance their service awareness,address patient needs promptly,and improve patient satisfaction.
