摘  要:目的:对已构建的公立医院集体领导力评价指标体系进行应用研究,并分析其现状和对中层管理人员工作满意度的影响。方法:选取东部、中部和西部9所公立医院开展现场调查,采用德尔菲法构建的公立医院集体领导力评价工具和明尼苏达满意度问卷(MSQ)对样本医院中层管理人员开展问卷调查,最后采用多元线性回归模型探索不同维度集体领导力对中层管理人员工作满意度的影响。结果:样本医院中层管理人员平均工作满意度为(4.64±0.53)分,感知领导班子集体领导力水平为4.77分。多元线性回归结果显示,集体领导力在工作作风、团队建设和员工关怀维度上水平越高中层管理人员工作满意度越高,而在价值观维度水平越高中层管理人员工作满意度越低(P<0.05)。结论:医院集体领导力水平可以影响中层管理人员的工作满意度。医院中层管理人员更倾向于领导干部注重直接影响其工作体验的因素,如领导的工作作风、对团队的支持以及对员工的关怀,而对价值观激励和鼓舞的敏感度较低。Objective:To apply the constructed collective leadership evaluation system for public hospitals and analyze its current status and impact on the job satisfaction of middle management personnel.Methods:A field survey was conducted in nine public hospitals from eastern,central,and western China.The collective leadership evaluation tool constructed using the Delphi method and the Minnesota Satisfaction Questionnaire(MSQ)were used to survey middle management personnel in the sample hospitals.A multiple linear regression model was employed to explore the impact of different dimensions of collective leadership on job satisfaction.Results:The average job satisfaction of middle management personnel in the sample hospitals was(4.64±0.53)points,and the perceived collective leadership level of the leadership team was 4.77 points.The multiple linear regression results showed that higher levels of collective leadership in the dimensions of work style,team building,and employee care were associated with higher job satisfaction among middle management personnel.Conversely,higher levels in the value dimension were associated with lower job satisfaction(P<0.05).Conclusion:The level of collective leadership in hospitals can influence the job satisfaction of middle management personnel.Middle managers tend to favor leadership that emphasizes factors directly impacting their work experience,such as leadership's work style,team support,and care for employees,while being less sensitive to motivation and inspiration from leadership values.
