摘　　要：目的构建养老服务人才生态位态势评价指标,识别影响养老服务人才发展的关键要素,为构建高质量发展的养老服务人才队伍生态系统提供思路。方法通过熵值法确定各指标变量的权重,运用生态位理论模型输出了江苏省各地市2019—2023年养老服务人才生态位宽度及分异度。结果2019—2023年,江苏省养老服务人才生态位分异度值逐年增加,差异性在逐年加大,发展不平衡性在持续扩展;养老服务人才的发展总体竞争力较强,生态位宽度呈现先降后升的变化趋势;江苏省各地市在生活保障环境与分解者层面,差距相对较小;在经济环境层面,差距明显;在生产者、消费者及政策环境层面,差距则较为显著。结论建议江苏省各地市应依据地理环境、态势制定相应策略;优化城市间互动,减少发展失衡;高校多措并举,提升养老服务人才质量。最终构建起高质量的养老服务人才培养生态系统,为江苏省养老产业的可持续发展提供坚实的人才支持。Objective To construct an evaluation index for the ecological niche situation of elderly service talents,identify the key factors influencing the development of elderly service talents,and provide insight into building a high-quality ecosystem of elderly service talents.Methods The weight of each index variable was determined by entropy method,and the ecological niche theory model was used to output the ecological niche width and differentiation of old-age service talents in Jiangsu province from 2019 to 2023.Results From 2019 to 2023,the niche differentiation of elderly care service talents in Jiangsu province increased with years,the difference were expanding year by year,and the development imbalance was continuously widening.The overall competitiveness of the development of elderly care service talents was strong,and the ecological niche width showed an equilibrium of decreasing first and then rising.In terms of living environment and disintegrators the gaps among various cities in Jiangsu province were relatively small.In the economic environment,the disparities were obvious;In the producer,consumer and policy environment level,the differences were more significant.Conclusions It is suggested that various cities in Jiangsu should formulate corresponding strategies according to the geographical environment and situation.Optimize urban interaction and reduce development imbalance;Colleges and universities should take multiple measures to improve the quality of elderly care service talents.Finally,a high-quality ecosystem for the cultivation of elderly care service talents will be built to provide solid talent support for the sustainable development of the elderly care industry in Jiangsu.
