摘 要:目的分析青年人员科研激励的关键驱动因素,为提升青年人员科技创新能力提供参考借鉴。方法2022年4月至5月,对首都医科大学附属北京儿童医院352名青年人员进行问卷调查,采用重要性矩阵分析方法,分析青年人员科研激励的关键驱动因素。结果回收有效问卷339份,有效回收率为96.31%。有52.81%的青年人员表示科研工作压力大,其中医疗、研究室/平台科室人员的科研工作压力较大。不同岗位青年人员的科研工作压力比较,差异有统计学意义(P<0.05)。重要性矩阵分析显示,科研绩效考核、科研工作条件2个条目位于优先改进区,需医院重点改进;带薪休假、科研匹配/配套经费、科研平台利用、与外单位科研合作情况、外出培训/进修5个条目位于次要改进区,需持续完善。结论青年人员科研激励整体满意度较好,科研绩效考核和科研工作条件是青年人员科研激励的关键驱动因素,今后要注重多维度、多阶段科研绩效考核,将考核结果反馈至培养过程,加强平台技术人员队伍建设,实现科研平台可持续发展。Objective To analyze key driving factors of scientific research incentives among young staff,and to provide reference and inspiration for enhancing the technological innovation ability of young staff.Methods From April to May 2022,a questionnaire survey was conducted among 352 young staffs in Beijing Children’s Hospital,Capital Medical University.The importance matrix analysis method was adopted.Key driving factors of scientific research incentives among young staffs were analyzed.Results A total of 339 valid questionnaires were collected,with an effective response rate of 96.31%.52.81%of young staffs reported high pressure in their research work,with medical and research/platform department staffs experienced greater pressure in their research work.There was statistically significant difference in research work pressure of young staffs in different positions(P<0.05).The importance matrix analysis showed that the two items of scientific research performance evaluation and scientific research working conditions were located in the priority improvement area,and needed to key improvements of hospitals.The five items of paid leave,research matching/supporting funds,utilization of research platforms,research cooperation with external units,and external training/further education were located in the secondary improvement area,and needed to be continuously improved.Conclusion The overall satisfaction of young staff with scientific research incentives is relatively good.Scientific research performance evaluation and scientific research working conditions are the key driving factors for scientific research incentives for young staff.In the future,attention should be paid to multi-dimensional and multi-stage scientific research performance evaluation,and the evaluation results should be fed back to the training process.The construction of the technical team of staff on the scientific research platform should be strengthened,and the sustainable development of scientific research platform should be achieved.
