组织情境中的雄心人格研究述评与展望

摘　　要：在需求快速变化、竞争复杂的现代市场环境下,雄心人格驱动员工为追求成功而不懈努力,对组织的生存与发展具有重要意义。本研究回顾了雄心人格的相关文献,对其内涵和测量进行了总结与分析,并厘清了其理论基础。从个体特征和情境因素两方面梳理了雄心人格的影响因素,同时总结了其在员工态度行为、职业成功和生活等方面的影响后果,发现雄心人格的作用结果具有“双刃剑”效应。研究还分析了组织情境因素对雄心人格作用发挥的边界条件。针对现有研究的不足,本文提出未来应重点关注雄心人格在中国情境下的本土化测量,挖掘其双刃剑效应的中介与调节机制,探讨其发展与变化,并研究与雄心员工同事相关的认知评价。In the rapidly changing and highly competitive modern market environment,ambition as a personality trait drives employees to strive relentlessly for success,playing a crucial role in the survival and growth of organizations.This study reviews the existing literature on ambition,summarizing and analyzing its conceptualization and measurement while clarifying its theoretical foundations.It examines the influencing factors of ambition from the perspectives of individual characteristics and contextual factors.Additionally,the study summarizes the outcomes of ambition in areas such as employee attitudes and behaviors,career success,and life satisfaction,revealing its"double-edged sword"effect.Furthermore,the research analyzes the boundary conditions under which organizational contextual factors influence the effects of ambition.To address current research gaps,this paper suggests future research should focus on the localization of ambition measurement in the Chinese context,explore the mediating and moderating mechanisms underlying its double-edged sword effects,investigate its development and evolution,and examine the cognitive evaluations related to ambitious employees by their colleagues.
