护理绩效层级管理对脑病科护理服务质量及护患关系的影响

摘  要:目的研究脑病科应用护理绩效层级管理对护理服务质量及护患关系的影响。方法选取2023年1月—2024年1月武汉市中医医院脑病科25名护理人员为研究对象。自2023年7月起开始进行护理绩效层级管理,2023年1—6月应用常规护理管理,作为管理前,2023年7月—2024年1月作为管理后,对比管理前后管理效果。结果与管理前对比,管理后护理质量中基础护理、专科护理、危重症患者护理、情绪疏导、健康教育、病情评估、病房管理评分均升高,差异有统计学意义(P均<0.05);管理后综合素养中紧急事件处理能力、团队合作能力、辨证思考、主动性、积极应对、执行能力评分均升高,差异有统计学意义(P均<0.05);管理后规章制度完善度、质量控制标准、质量督查规范性、考核制度合理性评分均升高,差异有统计学意义(P均<0.05)。管理前发生4件护患纠纷。管理后未发生护患纠纷。结论脑病科日常护理管理中应用层级式护理绩效管理,有助于构建良好的护患关系,促使护理质量逐步提升。Objective To study the effect of applying hierarchical management of nursing performance on the quality of nursing service and the relationship between nurses and patients.Methods Twenty-five nursing staff from the Brain Disease Department of Wuhan Traditional Chinese Medicine Hospital from January 2023 to January 2024 were selected as the research objects.Since July 2023,hierarchical management of nursing performance was applied in nursing management.From January to June 2023,routine nursing management was applied(before management),and hierarchical management of nursing performance was applied from July 2023 to January 2024(after management).Compare the management effectiveness before and after the management.Results Compared with before management,the scores of basic nursing,specialized nursing,nursing of critically ill patients,emotional counseling,health education,illness assessment and ward management all increased after management,and the differences were statistically significant(all P<0.05);The scores of emergency handling ability,teamwork ability,dialectical thinking,initiative,positive response and execution ability in comprehensive literacy all increased after management,and the differences were statistically significant(all P<0.05);The completeness of rules and regulations,quality control standards,standardization of quality supervision,and rationality of assessment systems all showed a increase after management,and the differences were statistically significant(all P<0.05).Before management,there were 4 cases of nurse patient disputes.After management,there were no disputes between nurses and patients.Conclusion The application of hierarchical nursing performance management in the daily nursing management of encephalopathy department is helpful to build a good nurse-patient relationship and promote the nursing quality step by step.
