麻醉护理单元多维度考量结合能力评定模式的绩效分配方案构建及实施

摘  要:目的评价麻醉护理单元绩效分配方案的实施效果。方法在30%绩效基本发放基础上,70%绩效进行二次重新分配:以岗位性质、个人能级、个人学历、工作量、护理质量和附加考核(含医德医风、质控、培训、指令性任务完成等)六个维度构建护理绩效分配方案,并针对三年规范化培训非定科轮转护士进行岗位胜任能力评定,通过不断细化完善的绩效考核方案实施,开展前后几年的护理质量、护理效率、定科护士满意度、轮转护士满意度、麻醉医生对护理配合满意度等进行比较。结果护理质量检查达标率显著上升(P<0.05),麻醉科定科护士对绩效分配方案满意度提高(P<0.05),轮转护士对绩效分配方案满意度提高(P>0.05),麻醉医生对护士工作配合满意度提高(P<0.05),科室人力资源得到充分利用。结论建立细化公平公正的麻醉护理单元绩效分配方案有利于提升护士工作积极性、提高护理质量和工作效率,促进医护合作,利于科室工作开展。Objective To evaluate the effect of the implementation of the performance distribution scheme in the anesthesia nursing unit.Methods Based on a 30%basic performance salary,70%of the performance is redistributed for a second time:a nursing performance distribution scheme is established based on six dimensions,including job nature,individual ability level,educational level,workload,nursing quality,and additional evaluation(including medical ethics and morality,quality control,training,and completion of instructive tasks),and a comprehensive evaluation is conducted for the three-year standardized training non-fixed-department rotating nurses,including evaluations from specialty theory,operational skills,clinical ability,and department personnel.Based on the six dimensions,the evaluation is dynamically adjusted according to the percentage of each ability grade,thus further refining and improving the evaluation.Through the implementation of the performance evaluation scheme that has been continuously refined and improved,the nursing quality,nursing efficiency,fixed-department nurse satisfaction,rotating nurse satisfaction,and anesthesiologist satisfaction with nursing cooperation before and after the implementation were compared.Results The compliance rate of nursing quality inspections significantly increased(P<0.05),the satisfaction of fixed-department nurses with the performance distribution scheme increased(P<0.05),the satisfaction of rotating nurses with the performance distribution scheme increased(P>0.05),the satisfaction of anesthesiologists with nursing cooperation increased(P<0.05),and the human resources of the department were fully utilized.Conclusion The establishment of a refined and fair nursing performance distribution scheme in the anesthesia nursing unit can improve the work positivity of nurses,improve nursing quality and work efficiency,promote medical-nursing cooperation,and benefit the development of the department.
