摘 要:如果没有高质量的管理策略,广泛存在的能者多劳问题将导致企业核心知识员工的过劳和流失,从而引起系统性的经营风险。对于能者多劳的现有研究,存在对知识的价值评估不足、没有合理利用核心知识员工的知识优势等问题。通过分析现有文献和对两家案例企业的探讨,归纳总结出基于知识优势视角的核心知识员工过劳和流失问题的形成机理,以及企业和知识员工在能者多劳困局中各自的经济利益诉求。在此基础上,从构建知识价值评估与实现机制、利用好知识优势的正外部性这两方面,提出了相应的解决方案,希望能对提升企业知识管理质量、改善人才流失问题有所助益。If no high quality management solution,the widespread problem of"making abler staff should do more"will cause the overload and turnover of key knowledge workers,then lead to the risk of firms'operation system.There are problems with the existing research about"making abler staff should do more",such as insufficient evaluation of the value of knowledge and failure to make reasonable use of the knowledge advantages of core knowledge employees.By the literature review and case study of two firms,the formation mechanism of overload and turnover of key knowledge workers based on the perspective of knowledge advantage was summarized,as well as the respective interest demands of both firms and knowledge workers in the predicament of"making abler staff should do more"was analyzed.On this basis,corresponding solutions were proposed from two aspects:constructing a mechanism for evaluating and implementing knowledge value,and making good use of the positive externalities of knowledge advantages.It is hoped that these solutions will contribute to improving the quality of enterprise knowledge management and addressing the issue of talent turnover.
